從工作繁榮到任務聚焦:需求-供給匹配和任務復雜性的作用

摘要:盡管一些概念性研究指出,繁榮的員工應該是聚焦的員工,但少有研究探討工作繁榮如何以及何時影響任務聚焦?;谌?環境(P-E)匹配理論,本文指出,在工作中的繁榮體驗與員工需求-供給(N-S)匹配感高度相關從而促進任務聚焦。此外,任務復雜性(作為個體間變量)在這一匹配過程中具有調節效應。以上假設得到了來自同一家公司170名員工兩階段問卷調查數據的支持。具體而言,當任務復雜性高時,工作繁榮與任務聚焦之間的中介機制是正向且顯著的;但當員工任務復雜性感知水平較低時,這一機制不再顯著。換而言之,工作場所中簡單任務可能會弱化員工繁榮體驗這一內部加工機制。研究結果表明,在個體內部,工作繁榮通過N-S匹配影響任務聚焦,然而這一中介效應的強弱取決于工作任務設計的有效性。研究結果對組織有針對性地加強繁榮體驗管理與任務聚焦具有重要的現實意義。

From Thriving at Work to Task Focus: The Mediating Role of N-S Fit and the Moderating Role of Task Flexibility
Abstract:This study discussed why and how thriving at work influence task focus. The results of two-stage survey of 170 employees indicated that thriving at work indirectly influences task focus through the mediating role of demand-supply (N-S) fit. When task complexity is high, there is a positive relationship between thriving at work and N-S fit; when task complexity is low, the positive relationship between thriving at work and N-S fit is not significant. Research showed that thriving at work has the potential to change an individuals\' perception of demand-supply fit and further affect his or her task focus, which uncovering the "black box" of from thriving to task focus and supporting the basic logic of the P-E fit extension model. This study found that there are certain boundary conditions for the positive role of thriving at work, and that the significant positive relationship between thriving and N-S fit only occurs in complex tasks. This study expanded the theoretical perspective of the effect and mechanism of thriving at work, which is of great practical significance for organizations to strengthen thriving experience management and task focus in a targeted manner.
